Remote-first Malaysian startups that actually mean it — a shortlist

'Flexible' does not mean remote. I've done the research so you don't have to.

Companies where multiple employees confirmed genuinely remote-first culture (not hybrid-by-default): Involve.asia, Synature, certain teams at StoreHub, and a growing number of product studios that are fully distributed by design.

The difference between remote-first and remote-allowed: in a remote-first company, async is the default, documentation is a first-class citizen, and in-person gatherings are planned events rather than the baseline assumption.

If you're evaluating a company, ask specifically: "How do teams collaborate across timezones?" and "What does onboarding look like if I never come to the office?" The answers will tell you everything.

The gender pay gap in Malaysia is real. I found out my male counterpart with the same title and less experience was making RM 800 more. Negotiated a correction and got it.

Salary bands shared publicly within the company reduced a lot of resentment on our team. People know what the ceiling is and what it takes to get there.

Counteroffers work short term but if the company only values you when you're leaving, the culture problem is still there.
